Varma's research specializations include performance appraisal and leader-member exchange, alternative dispute resolution, and expatriate categorization and adjustment issues. He has published over 125 papers in leading refereed journals, including the Academy of Management Journal, Personnel Psychology, Journal of Applied Psychology, and International Journal of Human Resource Management. Key publications encompass 'The new HCN-expatriate context: A multi-source, multi-method investigation of American HCN support for BRICS expatriates' (Varma et al., 2024, International Journal of Human Resource Management), 'Limits of ethical leadership and the role of ethics-oriented HRM system in managing Machiavellians' (Agarwal & Varma, 2025, Personnel Review), and the co-authored book Performance Management Systems: A Global Perspective, Second Edition (Varma, Budhwar, & DeNisi, 2023).
